      目的 探索基层医院实施护士岗位管理与绩效考核的护理管理模式,提高护理管理成效。方法 在护理管理中实行护理岗位分类、护士分层管理、编制各层级护士岗位说明、开展护士岗位能级培训考核,并建立了护理单元绩效量化考核分配方案及临床护士个人绩效分配方案,实行护士能级晋级、职称聘任及绩效分配三者有机结合的护士岗位管理。实施2年后评价效果。结果 实施护士岗位管理与绩效考核的护理管理模式后,患者满意度及护士工作满意度明显提高(p<0.05),护士离职率从4.6%降至3.7%、转岗率从2.69%降至1.42%,患者住院时间从平均10.42d降至9.57d,护理安全事件发生次数明显下降。结论 科学实施护理岗位管理及绩效考核,能提高患者及护士满意度,降低护士离职率及转岗率,提高护理质量和住院服务利用。

      To explore the nursing management mode incorporating nurse position management and performance appraisal for primary hospitals, in an attempt to improve the efficiency of nursing management. Methods In nursing management, the measures including nursing position classification, hierarchical nurse management, preparing job description for nurse positions at various levels, and capability level-oriented nurse position training and examination were taken; quantitative performance appraisal and salary distribution program for nursing units and individual performance-based salary distribution program for clinical nurses were established for nurse position management incorporating nurse capability level promotion, title assignment, and performance-based salary distribution. The effectiveness of these measures was evaluated after implementation for 2 years. Results Implementation of the nursing management mode incorporating nurse position management and performance appraisal resulted in significant improvements in both patient and nurse satisfaction (p<0.05), with the nurse turnover rate reduced from 4.6% to 3.7%, the nurse transfer rate reduced from 2.69% to 1.42%, the mean length of patient hospital stay reduced from 10.42d to 9.57d, and significantly decreased number of nursing accidents. Conclusion Rational nursing position management and performance appraisal could improve both patient and nurse satisfaction, reduce nurse turnover and transfer rates, and improve the nursing quality and availability of inpatient services.
